“Age and Career Resilience Across Countries: A Multilevel Study Investigating Micro and Macro-Level Influences”

Abstract:
Despite the growing importance of career resilience in many aging societies around the world, research on the relationship between employee age and career resilience remains limited and inconclusive. By integrating both micro- and macro-level approaches, our objective is to gain insights into whether and why age may be associated with variations in career resilience and how these effects are influenced by country-level contextual factors. Our multi-level conceptual model proposes an individual-level pathway that connects age to career resilience and is moderated by macro-level factors (unemployment rate and education spending). We validate our hypotheses by leveraging multiple data sources, including a multi-country survey involving 7321 individuals and macroeconomic data from 29 countries. The data reveals that the overall impact of age on career resilience is small but can be elucidated by a complex underlying mechanism. Our study contributes to the existing body of knowledge regarding career resilience across different age cohorts and underscores the significance of situating individual-level career implications within the broader context of a country's characteristics.
Short biographical sketch:
Bernadeta Goštautaitė is a professor of management at ISM University of Management and Economics in Vilnius, Lithuania. Her research encompasses areas related to aging in the workplace, diversity, and organizational and national-level policies that foster active aging at work. Her research has received support through competitive research grants and has been published in esteemed academic journals, including the Academy of Management Journal, Academy of Management Discoveries, Personnel Psychology, Journal of Vocational Behaviour, among others. In addition to her academic contributions, she engages in research and consulting for businesses and governmental institutions.
